本研究运用问卷调查法对1715位乡村特岗音体美教师的群体特征、现状及发展进行研究发现:特岗音体美教师多出身社会经济地位弱势的农村家庭;该群体存在性别分布差异,其中女教师婚恋及两地分居是难题;特岗音体美教师择业表现出本地化特征,多数在家乡的乡镇学校任教;其学历水平和师范性有待提升,教非所学情况严重;教师们主观幸福感强,职业倦怠尚不明显;但是实际工资与期望工资差距大,仅四成人表达留任意愿。特岗音体美教师目前存在的问题,其原因是多样的,主要包括:地方对招聘音体美教师积极性不足,存在认识误区;艺体类生源报考特岗积极性不足;特岗音体美教师的职业生涯发展受到性别差异的影响。因此,应大幅度提高地方招聘音体美教师的积极性,完善招聘机制,拓宽艺体师范生培养渠道,探索小学全科教师的培养,有针对性地设置激励机制,改变音体美的副科地位。
<<Using survey data on 1715 music,PE,and art teachers with special posts in rural China,we analyzed their group characteristics,current life situations and development and found:(1)teachers in these subjects with special posts are mostly from socioeconomically disadvantaged families in rural areas;(2)gender distribution is unequal,with marriage and long-distance relationships being two serious problems for female teachers;(3)the teachers’ career choices are localized,with most teachers working in township-level schools in their hometowns;(4)the teachers’ education level and teaching capabilities are yet to be improved,and many teachers are not teaching subjects they studied;(5)the teachers exhibit high levels of subjective well-being and low levels of job dissatisfaction;(6)large differences exist between expected and real incomes,leading to only 40 percent of the respondents planning to continue on the job. Many reasons cause these problems,including local governments’ low incentive to recruit teachers in these subjects,special posts’ lesser appeals to art and sport students,and the constraints of gender differences on teachers’ career development. Therefore,local governments’ recruitment methods need to be improved and recruitment channels broadened. Schools need to explore the training of all-subject teachers,establish mechanisms to promote teachers’ incentives,and transform the supplementary positions of music,PE and art.
